Transformational Leadership and Work Environment as Predictors of Innovative Work Behavior: The Mediating Role of Work Motivation

- Abstract
This study investigates the effects of transformational leadership and the work environment on innovative work behavior, with work motivation as a mediating variable. The research involved 155 civil servants at public vocational high schools in southern Kulon Progo; after excluding incomplete responses and outliers, 149 valid questionnaires were analyzed using SEM-PLS. The results show that transformational leadership positively and significantly influences work motivation (Ξ²β=β0.529; tβ=β5.616; pβ=β0.000) and innovative work behavior (Ξ²β=β0.293; tβ=β2.647; pβ=β0.004). The work environment significantly affects work motivation (Ξ²β=β0.363; tβ=β3.627; pβ=β0.000) but does not significantly influence innovative work behavior (Ξ²β=β0.018; tβ=β0.242; pβ=β0.404). Work motivation has a positive and significant effect on innovative work behavior (Ξ²β=β0.426; tβ=β3.190; pβ=β0.001) and partially mediates the relationships between transformational leadership and innovative work behavior (Ξ²β=β0.225; tβ=β2.595; pβ=β0.005) as well as between the work environment and innovative work behavior (Ξ²β=β0.155; tβ=β2.353; pβ=β0.009). These findings indicate that strengthening transformational leadership and cultivating a supportive work environment can enhance employeesβ work motivation, which in turn promotes innovative work behavior in schools.
